Leadership Styles

Responsible leadership requires adapting to different contexts. Understanding various leadership styles, ranging from autocratic and democratic to laissez-faire and transformational leadership, is crucial. This session will explore these styles and help us identify our own through self-assessment. The importance of responsible leadership in shaping our personal leadership philosophy will also be explored.

Activity 1.2.1: Identify the appropriate leadership approach to address this issue. How would you combine your chosen approach with a responsible leadership perspective to handle this situation effectively?

Case 1

You have been appointed as the team leader of a multidisciplinary healthcare team in a busy hospital. The team consists of doctors, nurses, technicians, and support staff, all responsible for providing high-quality patient care. The team faces challenges such as high workload, communication gaps, and occasional conflicts among team members due to the stressful environment. You want to create a positive work environment that promotes collaboration, effective communication, and optimal patient outcomes. You also want to empower team members to take ownership of their roles and contribute to the continuous improvement of the team's performance. 

Case 2

​You are the team leader of a multidisciplinary healthcare team in a busy hospital. One of your team members, a doctor, has been consistently underperforming. They have been frequently missing deadlines, provided subpar patient care, and displayed a lack of motivation. This situation is affecting team morale and potentially compromising patient outcomes. You need to address the underperformance of the team member and find ways to support their improvement while maintaining team cohesion and ensuring high-quality patient care. 

Case 3

​You are the manager of a ward team in a hospital. A team member from another ward team has reached out to you, expressing concerns about their team leader's autocratic leadership style. The team feels disempowered, their opinions are not valued, and they are experiencing a lack of autonomy in decision-making. You want to help this team and speak to the team leader to address the autocratic leadership style 

Case 4

The manager of the hospital where you work has identified the need to implement a new patient admissions process. The current process is inefficient and time-consuming, leading to delays in patient care and decreased staff productivity. The hospital management has assigned you the responsibility of leading the implementation of the new process.

Considering the leadership styles, which ones work best within responsible leadership and why? Can you explain how you will incorporate these leadership styles to navigate specific situations at work and how you would do this from a responsible leadership perspective?

Within the framework of responsible leadership, certain leadership styles tend to be more effective than others, particularly in complex and regulated environments like healthcare. Bureaucratic leadership, for instance, offers significant advantages in such settings due to its emphasis on strict adherence to standards and regulations. This is especially crucial in healthcare, where patient safety, compliance, and consistent quality of care are paramount. However, while the stability and control provided by a bureaucratic approach are beneficial, this style alone can be limiting due to its inherent inflexibility, poor inter-departmental communication, and reduced capacity for innovation as highlighted by Brazier (2005). Therefore, integrating a coaching leadership style can help counterbalance these disadvantages, offering a more holistic approach to responsible leadership.

Bureaucratic leadership is effective in healthcare because it provides clear guidelines and protocols, which are essential for maintaining safety and regulatory compliance. In environments where mistakes can have severe consequences, a structured approach ensures that procedures are consistently followed, reducing the risk of errors. This style also supports accountability, as decision-making processes are well-documented and follow a clear chain of command. However, the rigid nature of bureaucratic leadership can result in low employee morale, especially in high-stress environments where healthcare professionals may feel restricted by stringent rules. Here, the introduction of a coaching leadership style becomes essential.

A coaching leadership style focuses on empathy, guidance, and the development of individuals, which is critical in healthcare settings where professionals face significant stress and emotional challenges. By incorporating coaching elements, leaders can foster a supportive atmosphere that prioritises the well-being and professional growth of staff. Regular check-ins, active listening, and personalised feedback are core aspects of this approach, helping to boost morale and engagement. This is particularly important in healthcare, where burnout is a common issue. Leaders who adopt a coaching style can provide the emotional support needed to navigate the demands of the job, thereby improving job satisfaction and reducing turnover rates.

To navigate specific situations at work from a responsible leadership perspective, blending these styles is crucial. For instance, in the case of implementing new clinical protocols, a bureaucratic approach would be necessary to ensure that all staff adhere strictly to the updated guidelines, maintaining patient safety and compliance. However, simply enforcing the new protocols without engaging the staff could lead to resistance or low morale. Here, the coaching style comes into play; leaders could facilitate training sessions that not only explain the technical aspects of the protocols but also address staff concerns and provide space for feedback. By engaging staff in this way, leaders can help them understand the rationale behind the changes, easing the transition and fostering a sense of shared purpose.

Another example is handling a critical incident, such as a medication error. In such a scenario, a bureaucratic response would involve a thorough investigation following established procedures, ensuring accountability and compliance. However, the coaching style would be essential in addressing the emotional aftermath for the involved healthcare professionals. By offering empathy, providing a safe space for reflection, and focusing on learning rather than punishment, leaders can help staff recover from the incident, learn from the experience, and maintain a high level of motivation and commitment to patient care.

In a responsible leadership framework, it is also important to strike a balance between "hard governance" and "soft governance." Hard governance, represented by bureaucratic leadership, focuses on maintaining control through policies and procedures. This ensures stability and compliance, which are necessary in high-risk environments. However, soft governance, embodied by coaching leadership, prioritises interpersonal relationships and the development of a supportive culture. It recognises the importance of empathy, employee well-being, and continuous improvement through personal growth and feedback.

By incorporating both bureaucratic and coaching leadership styles, a responsible leader can effectively manage the complexities of healthcare settings. This balanced approach not only ensures that high standards of care are maintained but also promotes a positive work environment where healthcare professionals feel valued and supported. As a result, leaders can navigate specific situations with both the authority needed to enforce regulations and the empathy required to sustain morale, leading to better outcomes for both patients and staff.
